The Challenges and Limits of Change Management
Most of the management and leadership textbooks create the impression that – if you just follow their prescriptions – you can make change happen. Well, sometimes that is true. It really depends on the complexity of the subject. It depends also on the person’s worldview. If that view is “My life sucks” (tribal stage 2) or “I’m great, your’re not” (tribal stage 3), it is not very likely that these people apply the community oriented we-approach (such as “Let’s change because it is good for all of us, and I am happy to pay my part!”). In addition, if the change is very complex, people tend to wait before they see clear signs of others changing, too.
Change does work once people personally experience a crisis that is so threatening that there is no other option than to change. For example, if people genuinely experience that can’t breath, eat, drink, breed or consume any more. If people would be told today that they would be without food, water, partner or shopping mall in one years time, they would not change yet. People need the crisis, not the projection of the crisis.

PS: In my view “Change Management” is not addressing the issue in most companies. Management is dealing with things (projects, deadlines, money, objectives, …), leadership is dealing with people. As change is all about people (e.g. their fears, their desire for meaning), change is a matter of leadership, not so much of management.
PPS: if you are interested in the tribal stages mentioned above, I recommend you reading the book “Tribal Leadership” (http://www.amazon.com/Tribal-Leadership-Leveraging-Thriving-Organization/dp/0061251321/ref=sr_1_1?ie=UTF8&qid=1334685513&sr=8-1). That book and the findings are amazing.
